She feels betrayed by her Marketing Director; the HRD asked to take part in the conflict between the two women fears the consequences of an escalation between angry complaints, accusations of mutual betrayal and risk of denunciation for discrimination...

       

       

      The context :

      We are in a luxury sector company with a strong family dimension.

      Marieta is a marketing group leader. Competent, experienced and recognized as such. She is supervised by a marketing director, Charlotte, who has a natural tendency to control.

      She returns from a one-year parental leave with a child suffering from leukemia and learns that during her absence and without her having been informed, the service has been restructured. A young product manager, Marina, was notably recruited to replace her. Its functions are therefore no longer quite the same, she notes on her return.

      She sends an email to the management (we are in a family business) to express her disappointment and dissatisfaction.
      The climate quickly becomes conflictual.
      The terms defiance and betrayal are very quickly pronounced. The HRD receives Marieta at her request. Although she wanted Charlotte not to know, of course she is, and the suspicion only grows.

      The HRD who knows well that when an employee has personal problems, he overinvests in the professional sphere, listens but with circumspection. She is not far from thinking that Marieta is perhaps unmanageable.

      Mariéta complains of a treatment that she considers discriminatory and doubts the support of the family DG. As for Charlotte, she is not willing to really discuss.

      We are in emotional conflict.

       

      The actors involved:

      They are four:

      • Marieta in the first place,
      • Charlotte, her line manager,
      • the HRD who received Marieta and Patrick,
      • the general manager of the company who was seized by email.

      At the time when our Cabinet is seized, the situation is very degraded; each of the three main protagonists who work together "brand themselves in the panties".

      Mariéta doubts the support of her colleagues, the HRD and the DG.
      Charlotte blames Marieta's trauma for her overall behavior and thinks she's gotten out of control.

      Charlotte says to Marieta: “you are not independent; I have to control you more”. It's the vicious circle...

       

      Attempts to solve

      There are two main families of attempted solutions:

      Marieta, on the other hand, shuns Charlotte's authority.
      She redoubles her efforts to show her competence but with independence; she considers that she is completely independent and does not solicit Charlotte. When she makes proposals, Charlotte reacts negatively.
      At the same time, Mariéta avoids direct contact with Marina.
      But she overinvests in her work to prove her competence; she actually has ambitions to become a marketing director. And it's all spinning. Charlotte no longer knows very well what Mariété is doing because she is trying to free herself from what she considers to be an excess of control.

      For example, it will be slow to produce the reports it has been asked to provide under the new outlines of its function.

      At the same time, she tries to show off her skills. Charlotte is angry. Marina is considered a rival.

      The HRD on the other hand continues to observe and listen but devotes less time to it. She obviously tries to play down, to make Marieta listen to reason, in vain. Because she fears contagion.

       

      Our involvement:

      The most mobilizable protagonist being Marieta, it is with her that we worked in the form of coaching.
      In the end, Marieta acted as if she recognized Charlotte's authority.
      She posed as an expert with Marina because she is competent and seasoned in her profession.
      Charlotte therefore restored her confidence.

      Each has found its place. The structure and the climate have been rebuilt.
